Why boundaries matter for managers, teams and the people who support everyone else
After Mental Health Awareness Week, many organisations feel inspired to keep conversations about mental health open, honest and stigma‑free. That’s a positive shift but it also raises a question we don’t ask often enough: Who is supporting the supporter?
Managers, MHFAiders, HR teams and wellbeing leads are holding more emotionally charged conversations than ever. Team members are also supporting colleagues, friends and family through uncertainty, stress and personal challenges. When we encourage people to “create safe spaces,” we must also ensure they have the boundaries, clarity and support to stay safe themselves.
Workplaces are navigating shifting workloads, organisational change and global uncertainty. These pressures increase emotional load for everyone and without boundaries, people can quickly slide into:
- emotional fatigue
- decision‑making overload
- compassion fatigue
- blurred work–life lines
- reduced resilience
Boundaries protect our energy, our clarity and our ability to show up for others without losing ourselves in the process.
What boundaries do managers need to set?
Managers play a crucial part in creating supportive cultures but they also need clarity about what sits within their remit and what doesn’t. For managers, boundaries mean listening with empathy, acknowledging impact, offering reasonable adjustments and signposting to support while remembering you’re not a therapist, fixer or crisis responder.
Boundaries work best when they’re communicated early, consistently and compassionately. People like to know where they stand, and when boundaries are blurred it can often mean a reliance on someone who cannot give them the support they need.
- Be honest about what you can and cannot do (and check before making promises)
- Agree communication expectations e.g. how often you’ll check in
- Clarify what support is available at work
- Be clear about confidentiality limits
- Document agreed adjustments so everyone is aligned
A simple, safe boundary‑setting phrase: “Thank you for sharing this with me. I’m here to support you with what’s happening at work, and we can look at adjustments together. I’m not able to give personal advice, but I can help you access the right support.”
How can we set boundaries effectively at work?
It’s not only managers who need boundaries. Anyone who supports others, colleagues, friends, family can feel emotionally drained if they don’t protect their own energy.
Organisations can help MHFAiders or wellbeing leads to set boundaries by modelling these from the top down. Clarity on who is available for support, when, how to access and exactly what that support looks like (with a focus on signposting to specialist help) is so important.
Here are practical, psychologically safe strategies for everyone:
- Reset your own boundaries around when it’s healthy for you to talk to certain people or access certain information
- Give yourself permission to say when you’re available without needing to justify it
- Factor in time to debrief or regulate after emotionally heavy conversations
- Allocate “worry time” (ideally not before bed) to prevent rumination
- Ask grounding questions, such as: “Have I done everything I can within my role?” “Is what’s happening to them affecting me right now?” “What do I need to regulate myself physically or emotionally?”
- Write down worries before bed or draft them in an email to release mental load
- Engage your brain in a different activity e.g. reading, a puzzle, to create cognitive distance
- Use a thought record to identify thinking traps and reframe to more balanced thoughts
- Reflect on what you’re grateful for before bed to shift mental state
These small habits create space, perspective and emotional recovery especially during periods of uncertainty or high pressure.
How boundaries can create a positive culture at work
Creating open, supportive cultures is essential but it must be paired with boundaries that protect the people doing the supporting. When managers and teams set clear, kind boundaries, they create:
- safer conversations
- more sustainable support
- healthier emotional load
- clearer expectations
- stronger resilience
Boundaries aren’t about saying “no.” They’re about saying “yes” to wellbeing that lasts, for everyone.
